Criteria Hygiene
Bias often enters before the first interview. It starts with criteria.
Sort requirements into four groups:
- Must-have: required on day one.
- Trainable: can be learned quickly with support.
- Preferred: useful but not essential.
- Proxy: may correlate with privilege or pedigree more than ability.
Examples of proxies:
- "Top school only."
- "Startup DNA."
- "Native English speaker" when professional fluency is enough.
- Exact years of experience when scope matters more.
Try it yourself
Audit one job description. Move every requirement into one of the four groups. Challenge every proxy requirement.
